CVI Workforce Support Is Infrastructure

How training, supervision, trauma support, compensation, and career development affect the quality of violence-intervention services.

What this resource explains

Credible messengers often work under high expectations while facing repeated exposure to trauma, unstable funding, and limited organizational support.

Their working conditions affect judgment, safety, staff retention, trusted relationships, and whether participants receive consistent services.

An outreach worker may respond to a shooting at night, accompany a family through grief the next morning, and still be expected to carry a full case load. A peer check-in can help, but it cannot replace trained supervision, paid time to recover, confidential care, clear safety procedures, and enough staff to cover an absence.

Budget workforce support as part of the intervention, then check whether staff can actually use it. Review exposure to critical incidents, workload, supervision access, turnover, vacancies, and participant handoffs when a worker leaves. Protect confidentiality: managers need to know whether the support system works, not the details of a worker’s private care.

Work it through

Check the support behind one frontline role

Do this with workers and supervisors, without collecting private clinical details. A program's duty to its workforce belongs in the operating budget.

What to leave with: A role-specific support plan with funded capacity, confidential options, coverage, and review measures.

What does this role do during routine weeks and after a critical incident? Which demands extend beyond paid hours?

What training, supervision, backup, safety procedures, leave, and confidential care can a worker actually access?

What is missing or difficult to use? What money, staff time, partnership, or policy change will fix it?

Who covers participants when a worker rests, is absent, or leaves? How are trusted relationships handed over with care?

What do workload, retention, supervision access, and worker feedback show? Who can act without requesting private treatment details?
